The Relationship between High-Performance Work Systems and Knowledge Sharing Behavior: The Moderating Role of Cognitive Capital

The purpose of this research is to investigate how high-performance work systems (HPWS) and cognitive capital explain knowledge sharing behavior. This study also aims to examine the influence of cognitive capital, as a moderator, on the relationship between HPWS and knowledge sharing. The research sample consisted of 373 valid respondents who were employees of private/joint ownership commercial banks in Egypt. Partial least square (PLS) was used to validate and test the measurement and structural models. The findings revealed that HPWS, as a multidimensional construct, and cognitive capital were significant determinants of knowledge sharing behavior. Besides the significant direct effect, cognitive capital was found to be a significant moderator and was able to strengthen the relationship between HPWS and knowledge sharing behavior.
